Something has seemed fairly obvious in the field of leadership development for a while now: the gap between what people learn and what they're able to apply when they return to their organisations. It shows up as disillusionment, stalled change efforts, and the recurring question of why things that seem so clear in a programme setting become so resistant in practice. It's a gap Liz Skelton has been sitting with, and working on, for over two decades.

Join KG and Paul as they chat to Liz about systemic leadership, polycrisis, and the conditions that either allow or prevent new ways of working to take hold. Liz is a leadership practitioner, co-author of Lost Conversations, and PhD candidate at the ANU School of Cybernetics, and her work sits at the intersection of adaptive leadership, systems change, and the question of what it actually takes to shift entrenched dynamics.

Artificial Intelligence is all over our feeds. It is both, promising and threatening, in equal measure.

As we drink from the fire hose of hallucinatory AI 'information', what are we to make of its reach and its use? We know that many AI tools can parrot back meeting conversations and often provide some useful summaries of the topics that were discussed. But shared language can often lead to a blind and untested assumption of shared meaning. Just because we use the same words; does it necessarily mean we arrived at the same understanding?

KG and Paul  find themselves in a deep, and sometimes unsettling, conversation with Clinical Psychologist and Entrepreneur, Dr Jay Spence. Jay is co-founder and Director of Evro AI, a technology start-up that is looking to surface not just the meaning of the words people utter, but the meaning they may be making, or misunderstanding, between each other - beyond the words themselves.

The potential application and implications of this project are enormous. But of course, it inevitably leads us to some very thorny places - ethically, psychologically and socially. Despite Paul's obvious discomfort, KG & Jay manage to talk him off the ledge, for at least long enough to enjoy an amazing bottle of wine!

It's easy to dismiss social barriers as inevitable - the natural friction that comes with 'being different'. But it's much harder to look directly at the systems that keep people unseen, unheard, and separate from opportunity. But what if the work of genuine leadership offered something far more radical: not the removal of barriers through policy or process alone, but the daily practice of seeing people in their wholeness, and moving with them through the discomfort of that recognition?

Shaun Christie-David offers a quiet counterpoint to the usual narratives around social enterprise. As founder of Plate It Forward and a collective of "Social Enterprise" restaurants, he has built organisations where empathy isn't a virtue-signaling slogan — it's woven into hiring, kitchen rhythms, and shared work. It's leadership as a sustained commitment to human dignity, grounded in his own family's experience of migration and the profound luck of belonging.

KG and Paul spent time in the Podcave with Shaun, listening to a story that moves from banking to Sri Lanka to restaurants that quietly challenge every assumption about who belongs in Australian workplaces. What emerges is leadership as something far more grounded than most frameworks allow — a long game that ripples forward across generations.

At the heart of Shaun's work is a disarming question: Why? Why do we assume people with criminal records are untrustworthy? Why overlook skilled migrants when organisations claim there is a talent shortage? Why reduce people to categories when what stands before us is a person with agency and capability?

Ultimately we explore that, perhaps, the real work of leadership is the willingness to build something so it can live beyond you, and the insistence that your success is only meaningful if it creates conditions for the success of others.

Calls for peace have become louder and more urgent across the globe over the last few years. So much so that it's difficult to know how to respond in ways that feel meaningful and relevant. After all, how can a drop in the ocean move an unrelenting tide?

Mandar Apte is proof that an individual, with no initial political, financial or cultural stock, can actually move the needle for real and lasting peace. And whilst the aspiration is global, the work unfolds in our local communities - having started by bridging the divide between "two sides of the gun".

KG and Paul were joined by Mandar - engineer, documentary filmmaker and global advocate for peace. They listened to his incredible story and couldn't help but marvel at his passion for bringing people together. And what begins as a reflection on personal growth soon widens into a conversation about how inner transformation can ripple outwards into organisations, communities, and even nations. 

Mandar’s own story is one of profound change, describing how mindfulness and self-awareness became the catalysts not just for his own resilience, but for building trust and empathy in others. His concept of “mental hygiene” reframes leadership as a discipline of the inner life - essential for shaping workplaces and societies that can hold complexity and conflict with grace.

And through his film From India with Love and work bringing victims and perpetrators of violence together, Mandar shows how community-led transformation can become a foundation for global peacebuilding.

Join KG and Paul in Leadership Decanted's FIRST podcast recorded in front of a live audience. Exciting times indeed!

It seems that if we're doing leadership well, then chances are we will regularly experience uncertainty, ambiguity, doubt, and maybe even shame at our inability to find a solution to many of our challenges. Leadership is hard. We know this. 

If only there was a ready-made and easily deployable solution to each of these complex situations. There isn't one. We know this too.

And yet we nevertheless long for these silver bullets that will ease the heavy burden of leadership, so that we stop feeling so overwhelmed by these intractable challenges. Surely there's a silver bullet out there. Sorry, there isn't.

Steve Hearsum, an experienced organisational consultant and author of the deeply engaging, "No Silver Bullet", is adamant about this. In fact, he argues these deep and unshakeable desires - often unconscious and unacknowledged - can lead us, and the people we lead, into risky and dangerous territory when it comes to initiating the changes we need to grow and develop our organisations.

Paul and KG were joined by a lively audience (having already been plied with either a gorgeous Nebbiolo or Chardonnay from our friends at Annandale Cellars) to talk to Steve about his work, and his compelling insights around this tempting collusive dance in search of the silver bullet.

How many of us feel the urge to run away, hide or simply observe the foetal position when faced with the prospect of conflict? What if we were able to reframe that experience and begin to believe - really believe - that too much conflict is never enough? That conflict is the very fuel that drives both, our own growth and positive relationships with our colleagues?

Fiona McKenzie believes just that!

However, we don't just need to reframe our relationship to conflict to allow us to find this path. We also need to rethink what we mean by the very word 'conflict'.

On this episode, KG and Paul talk to Fiona about her work in negotiation. She is the Founding Director of Resolving Matters, a consultancy that works with teams and leaders to build negotiation skills that are rarely taught to us. Rather than leave it to osmosis or magic, she delves deeply to understand the stakes, surfacing the required skills for the situation and helps leaders practice in the real world.

Serious. Social. Play. WTF?!?

On this episode, KG and Paul welcomed Chris Maxwell and Marcus Crow, the duo behind the consulting firm 10,000 Hours and the digital product company Pod & Hive to discuss their unique approach to leadership development, built on a conversation that began 18 years ago.

Their methodology centres on what they call "serious social play" - using simulated sandbox environments for teams to practice navigating complexity. These are not typical team-building exercises. 

The goal of these games is to shift the focus from the individuals ('nodes') to the 'links' between them. Most development targets individuals, leaving the crucial work of building effective group dynamics to chance. Marcus and Chris' work explores what happens in those links; how teams handle ambiguity, compete, or collaborate when faced with a novel problem, as they find themselves in a 'complex state'. By shortening the feedback loop between action and outcome, these simulations make the team's invisible dynamics visible and discussable.

This conversation highlights a simple but powerful idea: if you want teams to perform at their best, you have to give them space and time to practice, and to take that practice seriously. By embracing a high 'practice to play' ratio, teams build muscle to improve collaboration and help them navigate inevitable uncertainty of day-to-day organisational life.

Of course, this is only one in many topics of this free-wheeling conversation. What helped make it so fluid and effortless, apart from the amazing generosity of the guests, was an equally amazing wine! The word 'transformation' is thrown around in all sorts of contexts and in all manner of attempts to sell change. The outcomes are never given, despite best laid plans, and it often falls down not because of process nor technology. The stumbling block is usually us. And it's not about the oversimplified trope of being resistant to change. On many occasions we actually want to see the change succeed - especially if it will make our lives easier. But good intentions are rarely enough. 

What is often ignored in both small and large change initiatives is that success rests on the skilful way we can navigate the change process itself. Sitting in the discomfort of uncertainty; working through potentially polarising differences with our colleagues; voicing our concerns and our ideas, despite perceived risks, so that we can all generate the best possible solutions. All of these are skilful practices no one ever really teaches us, but without which we simply spin our wheels.

KG and Paul spent time in the Podcave with Jamie Gerlach, CEO of 4C Transformative Learning and 4C Organisations. Jamie and his team spend their days working with both educators and organisations, exploring the deep processes and skills required to deeply engage with change, and to bring about real transformation.

As they kick back with an amazing chilled white wine from Sicily, they take their time to really think about what it takes to build this sort of transformational muscle - occasionally distracted by the outstanding quality of the drop - a 2023 Cantine Petrosino Lucido Catarratto. After a welcome break over Easter (sorry we forgot to mention it!), KG and Paul get back to the podcave for an amazing conversation with Dr. Rachael Jacobs - artist, academic, activist. 

You may have heard the oft repeated phrase, "Bring your whole self to work." What does that even mean? Rachael chats to our hosts about her own deep cultural reconnection through the discovery of dance, as well as how her many paths in life provide a clue to what that looks like for her. 

As an artist, Rachael seeks to make spaces for the marginalised and more vulnerable. Unsurprisingly that deep set of values drive her academic practice as well as her engagement with public life through politics. And while these might seem to be incompatible practices, she is constantly striving to show up as an integrated individual, drawing from all quarters of her life to engage in the world around her.

There are clear parallels here with how we might want to embody our own leadership practices, but we'll leave it to you to pull on those threads!

This engaging and compelling conversation was well accompanied by a lip-smacking red wine from Western Australia. When many of us consider leadership and leadership practice, we may assume specific contexts (corporate, politics, the public domain), and specific ways to 'do' leadership. In fact, from accepted governance processes to the way organisations are structured and even how they might report their outcomes, effective leadership is assumed to include a set of agreed 'rules' - ways of doing this thing that we've come to expect of those in leadership positions.

But what if that doesn't work for you? What if these unquestioned norms are simply 'bollocks'?

KG and Paul explore that very possibility with Nick Finlayson, an innovative and successful business founder who has built and run a number of professional service firms in the technology sector (and a former colleague of both hosts). Throughout his career Nick has managed to straddle the divide between corporate expectation and a glaring individuality. But it's the corporate leadership stuff that slows him down. For him, it really is all bollocks.

The fact is, Nick's brain is wired a little differently, and he has learned to understand what works for him and how to adapt to and navigate corporate corridors. However, he has also been able to forge his own path and work to the rhythms of his own, very unique drum.

Jason shares how his team is addressing the massive problem of disposable nappy waste in the South Pacific, where nappies make up 30% of household waste and where both, eco-systems and economies are fragile and at risk of collapse.

Their model eliminates plastic waste, creates compost to regenerate soil, and provides jobs for local women. With projects in Samoa, Tuvalu, and soon Belize, Jason’s work empowers communities while addressing marine pollution and soil degradation.

The discussion dives into systemic barriers like greenwashing, the need for consistent policy support, and the challenges of collaboration in a competitive world. Jason reflects on his own leadership approach, emphasising the importance of empowering communities and building sustainable systems.

Being aware of how we 'show up' in our workplaces, how we interact with our colleagues and what our bodies are telling us in even the most seemingly trivial interactions (am I anxious, tense, relaxed, energised?) is, at least in our experience, a critical set of skills for anyone practicing leadership - at any level.

Jackie Smith is Founder and Lead Facilitator at The Wisdom of the Horse, an organisation providing deep, experiential learning programs for leadership and team development. Jackie joined Paul & KG for a wonderful conversation unpacking the benefits of experiential learning and how working with horses can unlock and deepen learning for both, individuals and teams, helping build trust and genuine connections with each other. It was an insightful, energising and inspiring conversation.

And on this occasion, our friends at Annandale Cellars provided an exquisite French chardonnay (very much in the Chablis style, though not strictly from the Chablis region). Back in Cheeky Half 17, Paul & KG considered the Social Cohesion Report, researched and published by the Scanlon Foundation Research Institute. It is a veritable goldmine of insight and possibility, pointing out the many ways our society connects, grows and flourishes - and the potential risks we should all guard against in order to protect societal cohesion. They also wound up their conversation wondering if there would be an opportunity to talk to someone at the institute so they could explain the purpose and impact of such compelling work.

Fast-forward (well, not too fast...) almost an entire season later and Paul & KG had the absolute pleasure of sitting with Anthea Hancocks, CEO of the Research Institute, to discuss all things cohesion, and especially the stories that hold us together.

This is a deeply engaging conversation, covering the origins of the research, it's purpose, it's use across a number of domains (social policy, community engagement, to name just two) and the way stories around our local communities help to create and sustain a sense of belonging and connection.

And of course, we are kept company by an unbelievably, top-notch, non-alcoholic Riesling (yes, you read that correctly!). The concept of Resilience is one whose purchase has increased exponentially in Leadership circles over the past few decades. We preach its virtues and benefits with increasing zeal and seek out practices that will instil in us the necessary skills to overcome and bounce back from adversity. But what if we have so totally misunderstood resilience as to render it nothing more than a myth - an unattainable holy grail that, in fact, can do more harm than good?

Paul has been reading (always a fraught activity in his hands) and has been struck by the possibility his entire conception of resilience has fallen prey to the myth. As KG listens patiently, they both try and wrestle with the possibility that they have been too narrow in their thinking and that resilience may be so much more. How might this change how we think about leadership?

We often talk about leadership as if we all shared a common understanding of its purpose. But what is leadership for, really? Is it to ensure things get done? Is it to inspire others to a shared goal or purpose? What if its purpose were both grander and more noble than that? What if leadership practice exists to effect the 'common good' in society and those that dwell within it?

According to Associate Professor Samuel Wilson, from Swinburne University and researcher for the Australian Leadership Index, the concept of the 'common good' is an idea whose time has come, and leadership practice is very much at the forefront of shifting it beyond an abstract concept to real, lived experience.

Join Paul & KG as they talk to Sam Wilson to try and get their heads around the idea of the common good, and the forms of leadership practice that might make this common good a reality.

The Universal Declaration of Human Rights affirms that, "All human beings are born free and equal in dignity and rights." It is an affirmation as well as a promise made by many countries via the ratification of a number of Human Rights treaties. Australia is one of the countries that has made the 'promise' to uphold those treaties. However Australia has not fully incorporated these treaties into its own domestic laws through a comprehensive national human rights act, which has been a point of ongoing confusion, contention, debate and advocacy for some time.

This has tested many people in leadership positions time and again, shedding light, not always positive, on the many fraught decisions and uncertain paths that need to be explored if the fundamental principles of Human Rights are to have any meaning or value in our society.

To unpack what all this means, and to explain the purpose and  future of Human Rights in Australia, Paul & KG had the privilege and absolute pleasure of sitting down with Emeritus Professor Rosalind Croucher who, at the time of recording this conversation, is the President of the Australian Human Rights Commission.

We think you will find this conversation as entertaining, informative and inspirational as KG & Paul did. The need to present a professional persona to the world is now pretty much assumed. In fact, in some circles it is expected. It wasn't until a listener emailed Paul & KG this question that it dawned on them they had never actually discussed this topic. After some time together at the podcast desk, and a gorgeous bottle of wine, they realised why this had been the case. It's a bloody hard question to answer. It's complex and, in some circles, a little muddled, heated or controversial. But that's never stopped them before!

We do love a 'straight talker'. Someone who is courageous enough to call out the BS. Someone who feels comfortable to speak their mind, and call it 'as they see it'. But sometimes it doesn't take much for a virtue to transform into a form of 'violence'; all of a sudden, we feel disempowered by someone else's 'truth'. A 'truth' held so tightly that it suffocates dialogue and goodwill, disregarding unconscious biases and unspoken intentions. Often, these are 'convenient' truths - declarations that exist to advance an agenda and stifle dissent. You may know what we're talking about.

This 'violence' can be amplified when there is a power imbalance. When leaders call things 'as they see them' it can spell doom for diversity and innovation, and sometimes even cultivate fear, as those around them dare not contradict those above them.

Many of us might regularly reflect on the big concerns confronting our generation - climate action and our nation's relationship to first nations people are just two of these. And many of us would like to do something about these complex issues. However, for whatever reasons, we might feel like it's not our place, or perhaps we feel we are not authorised nor have the power to do anything at all.

For many years now, writer, comedian, journalist and filmmaker, Dan Ilic has been pushing the boundaries of what is possible in the public domain, challenging what he considers to be a lack of action from our leaders on climate change, amongst other things. His mantra?  Don't wait for someone to give you permission to 'shake the tree'. No one's going to give it to you. If you feel strongly enough, use whatever power is available to you and exercise any leadership you can to start that conversation.

Join KG & Paul as they talk to Dan about his use of comedy and satire to generate awareness and, on occasion, actually get something done.

Many of us know someone in a Leadership position that oozes self-confidence. They are highly skilled, backing every one of their decisions, as if they were fated. However, what happens when those people lack self-awareness? Many of us have experienced that fallout too.

For this Cheeky Half Paul & KG riff on the latest report by the Workplace Gender Equality Agency, the "Employer Gender Pay Gaps Snapshot." It is both, a compelling and somewhat unsettling look at Australia's progress in reaching gender pay equity. The many interesting pieces of data lead them to ask a couple of simple questions: "What conversations are people in leadership positions actually having about the existing gender pay gap? And is it that difficult a problem to solve?"

It will not surprise you to hear [spoiler alert!] they don't end up solving this conundrum. But nevertheless they firmly believe leaders have a responsibility beyond finance and economics to find a way through this intractable problem. Is it ultimately a reflection of how we actually value our people?

KG & Paul have always held the position that healthy, productive, and even impactful, leadership practice is one that stays with the difficult conversations - even when these conversations are likely to reveal the most inscrutable, even darker, sides of our own natures. These aren't always comfortable conversations, but they can nevertheless carry a sense of hope and desire for authentic dialogue, mutual understanding and a genuine acknowledgement of the dignity inherent in all of our humanity.

To that end, we had the pleasure of a great yarn with Nicole Major and Melissa Clarke, both from Thirriwirri. We felt it important to continue the fraught but necessary conversation that didn't stop with the 2023 Referendum of a Voice to Parliament - it simply switched gears. Nicole is a Bundjalung woman from northern NSW and Melissa a Ngarrindjeri, Kaurna and Wirangu woman based on Kaurna country in South Australia.

It was a broad and super engaging conversation about their experiences leading up to the referendum, and also their thoughts around what could come next. And not only that, they also brought the wine! (Pretty special). It was a delicious 2021 d'Arenberg 'The Footbolt' Shiraz. A great drop!

In this Cheeky Half episode, Paul & KG discuss a very recent report published by the Scanlon institute in Australia, the Mapping Social Cohesion report. It's a fascinating social research project that seeks to assess the state of our 'social cohesion' at a given point (the report is published annually). It looks at categories such as our sense of belonging, acceptance, justice, financial health, amongst many other indicators.

KG & Paul were curious about whether an understanding or at least, some exposure, to these societal markers might actually enhance and improve the way people might go about their leadership practice. For example, a phenomenon like 'quiet quitting' may be triggered by a myriad other concerns and anxieties that only touch on our workplaces, although they may heavily influence them. If we were informed about these broader pressures in our own contexts and communities, how might this sharpen our awareness and maybe even improve the quality of our interactions with those we lead?

KG & Paul often refer to leadership practice as being contextual. No one size, style or framework fits all. It is a perennial challenge that often ends with us spinning our wheels, emotionally throwing our hands in the air and giving in to the situation, as if there were no other option. It's that time in our lives when we look back, doe-eyed and in soft focus, to a magical year... Hmm, maybe not. Despite our penchant for a nice glass (or two) of wine during our Leadership Decanted conversations, we manage to take a sober look at how we think leadership may have played out over the past year.

Join Paul and KG as they reflect on 2022, and how they make sense of it in terms of their work in the Leadership 'space'. If we may say so ourselves (and we're doing it right now!), we think there is a lot to be gleaned from this conversation. Vanilla has had a bad rap over the years. Often associated with blandness and things vaguely unremarkable, to be called 'Vanilla' can be experienced as a back-handed compliment at best, and a dismissal at worst.

However, KG & Paul beg to differ. Over an impeccable bottle of 2004 Buller & Sons [now Buller Wines] Calliope Shiraz, they discuss the oft-derided word and dive a little deeper into one of the chapters in KG's recent book, 10 Leading Tools. In fact, this particular chapter whole-heartedly encourages us to 'Be Vanilla.' There's more to this word than meets the eye. Join us over a glass of your favourite beverage as we split this humble bean and let it spill its secrets. There's pizza and sushi involved too!

The death of Queen Elizabeth II has generated more commentary, analysis and nostalgic introspection in the last few weeks than we can ever remember. Despite the overwhelming avalanche of words, Paul & KG still felt they could add their small drop in this vast ocean by turning their attention to the idea of 'legacy'. What is it and, more importantly for us, what is a legacy anyway in the aftermath of a life (or career) of leadership? A goal, an aspiration, an outcome?

Leadership is a tough gig at the best of times. And sometimes it's even harder than that! This is especially true when, having delivered a message to our teams or colleagues, we find ourselves having to rescind, and maybe even replacing it with a contradictory message. What's it like when you have to 'recant' a previous message? How can leaders maintain trust when sometimes their best laid plans are scuttled and are then seen to go back on their word? 

KG & Paul discuss their own experiences of the 'about face' - and it's rarely pretty. However, today's wine is not only 'pretty', it is absolutely gorgeous! And it more than helps in softening the edges of some very sharp memories of having to 'recant' on a number of occasions. That wine is a Castagna 2002 La Chiave (Sangiovese). OMG, what a wine!
